This study examines the influence of transformational leadership and work stress on employee productivity, with employee engagement as a mediating variable, at PT. Tigamas Mitra Selaras Gresik. The research adopts a quantitative explanatory design. All employees (N = 35) were included as respondents using a census technique. Data were collected using a Likert-scale questionnaire and analyzed with Partial Least Squares–Structural Equation Modeling (PLS-SEM) in SmartPLS. The results indicate that work stress has a significant negative effect on employee productivity, meaning that higher stress levels reduce productivity. Work stress also has a significant negative effect on employee engagement. Employee engagement, in turn, has a significant positive effect on employee productivity. Transformational leadership does not have a significant direct effect on employee productivity, but it has a significant positive effect on employee engagement. This suggests that transformational leadership primarily operates by increasing employees’ psychological attachment to their work rather than by directly increasing output. The mediation test shows that employee engagement significantly mediates the effect of work stress on productivity, but does not significantly mediate the effect of transformational leadership on productivity. Overall, the model explains a substantial proportion of the variance in both employee engagement and productivity.
